فراتحلیل پیامدهای نگرشی و رفتاری خط مشی های رفاهی کارکنان

یکی از راهبردهای اساسی تعالی سازمان، در نظر گرفتن نیروی انسانی به‌عنوان سرمایه مهم در سازمان و برنامه‌ریزی برای جذب، نگهداشت و ارتقای ظرفیت‌های منابع انسانی است. برای انجام این مهم، باید خط‌مشی‌های رفاهی کارکنان به‌درستی طراحی و اجرا شود تا کارکنان بدون هیچ دغدغه‌ای در جهت برآورده کردن اهداف سازمانی حداکثر تلاش و انرژی خود را صرف کنند. هدف از برنامه­های رفاهی کارکنان، انجام اقداماتی برای حفظ سلامت جسمی، عاطفی و روانی کارکنان است. پژوهش حاضر درصدد شناسایی پیامدهای نگرشی و رفتاری خط‌مشی­های رفاهی کارکنان با رویکرد فرا­تحلیل است. این پژوهش بر حسب هدف کاربردی و از نظر تحلیل و نوع داده­ها کمی می­باشد. جامعه مورد بررسی شامل مقالات علمی- پژوهشی از سال 2008 تا 2022 می­باشد که از این تعداد 70 مطالعه با استفاده از روش نمونه­گیری غیرتصادفی هدفمند به عنوان نمونه آماری انتخاب شدند. نمونه­های آماری، به وسیله نرم افزار CMA2 مورد تحلیل قرار گرفتند. یافته­های پژوهش نشان داد که از بین پیامدهای نگرشی و رفتاری خط­مشی­های رفاهی به ترتیب متغیرهای عملکرد کارکنان (0.705)، رضایت شغلی (0.517)، نگهداشت کارکنان (0.542)، انگیزه شغلی (0.492)، دلبستگی شغلی (0.412) و تعهد سازمانی (0.316) دارای بیشترین اندازه اثر می‌باشند.
